Bonjour,

Enoncé : Réponds en anglais à la question suivante : Do you think stack ranking motivates employees or manipulates them ? (25 lines).
Pouvez-vous me dire mes fautes, mes erreurs en anglais, ce qui n'est pas bon dans mon texte s'il vous plait. Merci d'avance.
Le voici :

Stack Ranking is a system that companies like Microsoft use to measure and rate the performance of their employees. Stack ranking means that employees are ranked from best to worst. Indeed, it's a program that forces every unit to declare a certain percentage of employees as top performers, good performers, average, and poor. The objective of this tool is to identify high and low performers.

Stack ranking seems to be a good method because it's a source of motivation for employees. Indeed, they want to progress OU evolve in the ranking so they invest more in their work and so they are more performant. Nevertheless, in reality the things are not really what they seem OU the things are not as simple. Indeed, stack ranking has negative consequences and one of them is the feeling felt by employees when they are ranked compared with their colleagues. Moreover, while it motivates some people to perform better, it can also to demotivate those who are not well ranked and if they are demotivated, they will be less performant.
And many employees will not never reach the top of the ranking, so it's humiliating for them. In reality, there are not many high performers but there are many employees that performs below average. The ranking is made up of the high and the low ranking but the happy medium is almost nonexistent. So, the curve of performance levels is false.
An other negative consequence is how the employees react to pressure. Indeed, there are tension in the teams work because everyone is in competition with everyone. So, they are not a common goal : the success of the company, and instead everyone works for his own success. So, the fact that the actions of employees are motivated by a competition between workers of the one who will bring the more of contributions to the organization is a form of manipulation.

To conclude, I think that stack ranking manipulates employees. It's true that it can a good thing because it's a way OU means of motivation to perform better. Nevertheless, it has more disadvantages than advantages. Indeed, it can also demotivates those who are not well ranked and they can feel humiliated and feel ill-being. All that is not good for the performance of the company. Moreover, it creates competition between workers and so, a bad atmosphere, social climate. They act to be better than their colleagues, for their own interest and either for the interest of the company. I think that this a form of manipulation as employee's actions are driven by a scoreboard of their contributions to the organization againt everyone else's. It's unhealthy. All the same, according to me stack ranking can be really a good method of motivation but it's important to know how use it without misusing and in good conditions.

Hello, voici quelques idées, il manque peut-être des points

they want to progress OU evolve : comme le disait l'une de mes profs, une évolution peut être négative ou positive, le progrès est, quant à lui, positif
they are more performant / they will be less performant: revoir le mot utilisé
the things are not really what they seem OU the things are not as simple : le the n'est pas nécessaire. Les deux se valent, j'ai une préférence pour la première
when they are ranked compared with their colleagues : pourquoi pas simplement when they are compared to ?
it can also to demotivate : revoir la construction de can + infinitif
will not never : choisis, soit not, soit never
but there are many employees that performs below average : concordance sujet / verbe
the high and the low rankingS
there are tension : concordance sujet / verbe
in the teams work : teamwork ?
So, they are not a common goal : mauvais verbe ou mauvais sujet
, and instead everyone works for his own success : Instead, ...
workers of the one who will : revoir structure
it can a good thing : verbe ?
Indeed, it can also demotivates : can + infinitif
ill-being : ill at ease ?
either for the interest of the company : either + or (ne marche pas ici) : and not for, instead of...
this a form of manipulation : manque le verbe
employee's actions : employees' ?
how use it : how to
to know how use it without misusing : to know how not to misuse it ?

Voici mon texte qui répond à la question : Do you think stack ranking motivates employees or manipulates them ? (25 lines)

Stack Ranking is a system that companies like Microsoft use to measure and rate the performance of their employees. Stack ranking means that employees are ranked from best to worst. The objective of this tool is to identify high and low performers. This method creates controversy because leadership style vary with personnality. We can't use it for each wage earner. (This method is objective). Usually, managers have objective analysis and it can disavantage a part of payroll.
Stack ranking seems to be a good method because it's a source of motivation for employees. Indeed, they want to progress in the ranking so they invest more in their work.
Nevertheless, in reality things are not really what they seem. Indeed, stack ranking has negative consequences and one of them is the way that some employees feel when they are compared to their colleagues.
Moreover, while the purpose of ranking is to motivate employees to perform better, it devalues the performance of those who are not at the top and if they are demotivated it's bad for the performance of the company.
Furthermore, many employees will never reach the top of the ranking, so it's humiliating for them.
On the one hand, companies spend time and money recruiting and hiring the best and when they evaluate them later with stack ranking, feel like they are not up to the expectations. It defies logic.
Actually, there are not many high performers but there are many employees that performs below average. The ranking is made up of the high and the low-ranking but the middle-ranking is almost nonexistent. So, the curve of performance levels is false.
Another negative consequence is how the employees react to pressure. Indeed, stack ranking refers to the performance appraisal process where employees are not only ranked but also typically the lowest 10 percent are automatically fired. All this creates tension and an internal competition among employees who vie to not be among the 10 percent : everyone is in competition with everyone else.
So, they no longer have a common goal : the success of the company. Instead, everyone works for his own success. So, the actions of employees are motivated by a competition : it's the one that will bring more contributions to the company. This is a form of manipulation.

To conclude, I think that stack ranking manipulates employees. It's true that it can be a good thing because it's a way to motivate employees to perform better. Nonetheless, it has more disadvantages than advantages. Indeed, it can demotivate those who are not well ranked and they can be ill at ease and be humiliated. Moreover, it creates competition between workers and so, a bad social climate. All this is not good for performance. They take action to be in the top of ranking, for their own interest and not for the interest of the company. I think that this a form of manipulation as employees' actions are driven by a scoreboard of their contributions to the organization versus everyone else's. It's unhealthy. All the same, according to me stack ranking can be a good method of motivation but it's important to not misuse and to use it in good conditions.
